Understanding Neurodivergent Challenges at work

Let’s be honest.
Most workplaces still misunderstand neurodivergent people.
And most neurodivergent employees are stuck navigating systems that were never designed for them.

So let’s start by clearing the fog.
Because what many label as “difficult,” “unreliable,” or “uncooperative” is often something else entirely.

Myth #1: Neurodivergent = Unreliable or Antisocial

One of the most common myths?
That neurodivergent people can’t be trusted to follow through or be part of a team.

But the truth is—they’re often overcommitted.
Overmasked.
Overstimulated.

They’ve spent a lifetime trying to “fit in,” reading the room, masking their overwhelm.
And when they start to pull back, it’s usually not because they’re avoiding people.
It’s because their nervous system is done. They’re protecting themselves from collapse.

What looks like social disconnection is usually survival strategy.

✅ Truth: ND people follow instructions LITERALLY

And here’s something else most managers miss:
Neurodivergent people often follow instructions exactly as they’re given.
Not hinted. Not implied.
Literally.

If the instructions are vague, incomplete, or lack structure—they won’t guess.
They’ll pause.
They’ll analyse.
They’ll try to see the whole before they move.
That’s not defiance. That’s precision.

❌ Myth #2: They just need to try harder

“They just need to push themselves.”
“Apply themselves.”
“Be more motivated.”

This is harmful. And it’s wrong.

The truth is—they’ve already tried harder than most people ever will.
They’ve pushed, adapted, masked, regulated—and still been misunderstood.

What they need is not more pressure—they need different conditions.
Clearer pathways. Safer environments. Workflows that respect how they actually function.

Stop asking them to change their pace.
Start building systems that respect their process.

❌ Myth #3: They don’t want feedback

Another myth? That ND employees are too sensitive for feedback.

False.
They want feedback. But not vague criticism or passive-aggression.

They want clarity.
They want to understand the process, the structure, the reasoning behind the request.

Give them fragments, and they’ll hesitate.
Give them the whole task arc, and they’ll dive deep.

They want the big picture and the fine detail.
That’s not overthinking.
That’s how depth-based cognition works.

Most of what you see is the tip of the iceberg.
Beneath it?
Deep cognitive processing.
A nervous system constantly decoding signals.
A brain that maps multiple layers of context at once.

They don’t just do the task.
They integrate the task into the system.

Let’s talk about distractions.

In most offices, people are interrupted every 2.5 minutes.
That’s already terrible for focus.
But for a neurodivergent person—it’s like being thrown into white-water rapids.

Each interruption fragments the process.
It breaks the thread of creation.
And for someone who thinks in complex, bubble-based, system-level cognition, that break is enormous.

What looks like “chaos” to others is often part of their creative process.

Distractions Are Not the Enemy. They’re Part of the Solution

Neurodivergent creators use distractions.
They follow multiple strands.
They chase data from unexpected places.
And from that chaos—they deliver genius.

What seems like tangents…
Are often the exact perspectives needed to solve problems others can’t even see.

That’s not inefficiency.
That’s innovation.
That’s how neurodivergent brilliance works.

“Bad Behaviour” is Nervous System Distress

When you see someone freeze, shut down, loop, or lash out—it’s not a discipline issue.
It’s nervous system distress.
And if you don’t know how to read that distress, you’ll mislabel it.

Most “challenges” come from systems that are:

Too rigid

Too noisy

Too fragmented

Or too unsafe

So if you’re a manager, a team lead, a colleague—ask yourself:

Are you offering safety?
Are you giving clarity?
Are you respecting their depth?
Or are you demanding surface-level compliance?

Because here’s the truth:

Neurodivergent people don’t need fixing.
They need systems that stop breaking them.

They need conditions that help them thrive.
And when those conditions are right?

They don’t just contribute.
They transform the entire organisation.
